Evidence Based Executive Coaching

Coaching at Peak Potential is led by Matt Gates, an ICF certified coach (ACC) with 16 years in leadership development, based in Vancouver. That combination matters more than it sounds. The coaching industry has no entry requirements, so anyone can print the title, and the research shows the credential is one of the few markers that predicts results.

A meta analysis of 37 randomized controlled trials found that workplace coaching produces meaningful, measurable gains for coachees, and that qualified coaches outperformed uncredentialed ones (de Haan et al., 2023). A separate field experiment found external coaches produced far stronger performance outcomes than internal HR delivery, with developmental feedback compounding over time rather than plateauing (Naskar & Batley, 2025). We built this service on those findings, so what you get is a credentialed external coach working a developmental agenda over months, because that's the configuration the evidence supports.

Most high potential programs develop leaders for the culture they're already in. The feedback models, the influence tactics, the executive presence coaching all assume the rules stay constant. Then the promotion arrives and the rules change country: the new role spans Tokyo and Frankfurt, the new team reads silence differently, and the instincts that earned the promotion start misfiring.

We develop leaders for the cultures they're about to lead across. Our training practice runs along the Japan and Germany corridor, preparing executives who work between the most direct and most indirect business cultures on the map, and that fieldwork feeds directly into the coaching room. How an Engagement Runs

Coaching only works when the leader, the sponsor, and the coach all know what they signed up for. Every engagement follows the same spine, adjusted to the leader's role and time zones.

  • Chemistry call: a no obligation conversation between the leader and coach. If the fit isn't there, we say so and part as friends.
  • Three way goal setting: leader, sponsor, and coach agree what different looks like by the end, in observable behavior rather than vague intentions.
  • Assessment and debrief: the Intrivity MRTS profile establishes how the leader actually communicates today, and becomes the shared reference for the whole engagement.
  • Coaching cadence: sessions every two to three weeks, each one anchored to live situations, with practice commitments in between.
  • Sponsor check ins: structured conversations at the midpoint and close. The sponsor sees progress against the agreed goals, and session content stays confidential to the leader.

What does high potential coaching mean? +

High potential coaching is 1:1 executive coaching for the people an organization has identified as its future senior leaders. It focuses on the transition ahead rather than the job they already do well: a bigger scope, a first global role, or a move from expert to leader. At Peak Potential we pair ICF certified coaching with the validated Intrivity MRTS Assessment and involve the sponsor at the start, midpoint, and close, so the organization can see the development it's paying for.

How is coaching different from mentoring? +

A mentor shares their own path and gives advice from experience. A coach builds your capacity to find your own answers through structured questions, honest observation, and practice between sessions. Coaching is also time bound and measured, with goals agreed up front and progress reviewed against them. The two work well together, and coaching is usually the better fit when the leader is heading somewhere the organization has no map for.

How is progress measured? +

Against goals agreed in a three way conversation between the leader, their sponsor, and the coach at the start of the engagement. We look for behavioral evidence, meaning what the leader now does differently in real meetings and real decisions, gathered from the leader, the sponsor, and where useful the people around them. Sponsor check ins at the midpoint and close keep the engagement accountable to the organization, while session content stays confidential to the leader.

How much does high potential executive coaching cost? +

It depends on scope, and we'd rather say that plainly than publish a flat rate that won't hold. Session cadence, engagement length, assessment inclusion, and whether we meet virtually or in person in Tokyo or Vancouver all move the number.
